本音を語り合うことが成長のカギ

記者「小野さんの牧場でのこだわりについてお聞かせいただけますか。」

小野さん「3つありまして、まず1点目として、牛群検定を見せ合う会を月に1回程度開催しています。この会には北陸地域の酪農家が5、6人集まり、お互いの検定成績表を公表しながら意見交換をしています。お互いの成績を見比べて改善点や成功事例を共有することで、各々の牧場の経営向上を目指しています。さらに、成績表以外の部分でも雑談の中から経営に役立つ話が出ることが多く、耳の痛い話も含めて改善に取り組んでいます。」


記者「なるほど、酪農家同士での情報交換が重要なんですね。2つ目のこだわりは何ですか。」

小野さん「2つ目は、代謝プロファイルテストという健康診断を行っています。これは農協が実施する事業で、私自身が積極的に管理獣医師や地元の酪農ヘルパー、時には地元の酪農家にも参加してもらい、牧場の状態を共有しています。本来なら自分の欠点を晒すのは避けたいところですが、あえて公開することで改善策を模索しています。牧場の健康状態を正確に把握し、必要な対策を講じることが大切だと考えています。」


記者「牧場の健康診断も重要な取り組みですね。最後の3つ目のこだわりについて教えてください。」

小野さん「3つ目は、新潟県畜産協会が実施している畜産コンサルによる経営診断です。これは毎年受診しており、具体的には牧場の財務状況なども含まれます。この情報も本来なら秘めておきたいものですが、経営を続けるためには改善が必要です。個人の考えだけでは凝り固まった考えになってしまうので、人の意見を受け入れることで多角的な視点で改善策を考えるようにしています。こうした取り組みを通じて、経営の弱点を克服し、より強固な経営基盤を築くことを目指しています。」

Reporter: "Could you tell us about the particularities of your farm?"

Ono: "There are three. First, we hold a meeting about once a month to show each other our herd tests. Five or six dairy farmers from the Hokuriku region gather at this meeting, and exchange opinions while displaying each other's test results. By comparing each other's results and sharing areas for improvement and success stories, we aim to improve the management of each farm. In addition, even outside of the report cards, useful information often comes up in casual conversation, and we work to improve even when it's something that's hard to hear."

Reporter: "I see, so exchanging information between dairy farmers is important. What is your second particularity?"

Ono: "The second is a health check called a metabolic profile test. This is a project implemented by the agricultural cooperative, and I actively invite the veterinarian in charge, local dairy helpers, and sometimes local dairy farmers to participate. I share the state of the farm. Normally I would like to avoid exposing my own shortcomings, but by making it public I am exploring ways to improve. I think it is important to accurately understand the health of the farm and take the necessary measures. ”


Reporter: “The health checks of the farm are also an important initiative. Please tell us about your third and final commitment.”

Ono: “The third is a management diagnosis by a livestock consultant conducted by the Niigata Prefecture Livestock Association. This is done every year, and specifically includes the financial status of the farm. This information would normally be kept secret, but it needs to be improved in order to continue operating. Personal thoughts alone lead to rigid thinking, so I try to consider improvement measures from a multifaceted perspective by accepting other people's opinions. Through these efforts, I aim to overcome management weaknesses and build a stronger management foundation.”

改良と信頼のパートナーシップ

記者「小野さん、自分の牛に点数をつけるなら何点ですか？」

小野さん「95点です。ここ1年で牛の個体乳量が大幅に増えました。これは、牧場のこだわりとしてお話しした取り組みが積み重なった結果でもありますが、特に大きな要因は、飼料設計を外部に委託したことです。飼料設計をお願いしているのは株式会社石山生産獣医科で、彼らは私たちの牛群検定の成績を基に、うちの牛に最適な飼料設計を行っています。信頼できる専門家に任せることで、牛たちの健康状態も向上し、乳量の増加に繋がりました。」


記者「なるほど。具体的な改善が結果に繋がっているんですね。では、残りの5点分はどの部分が不足していると思われますか？」

小野さん「はい、牛の改良が必要です。特に体型や長生きする生産寿命、病気に強い牛の育成などが課題です。数ヶ月前に日本ホルスタイン協会の体型審査を初めて受け、牛の体型を数字化して評価する方法を知りました。それ以降、牛の良し悪しを具体的に理解し、改良の方向性を見出しています。また、牛群検定を見せ合う会でも、改良に長けた仲間からアドバイスをもらい、改良を進めています。」


記者「おすすめのアイテムを教えていただけますか？」

小野さん「おすすめのアイテムは牛温恵です。分娩時に使用していて、これを導入してから15年になります。それまで分娩のタイミングが気になって、予定日の牛がいるときには外出もできなかったのですが、牛温恵を使うことで分娩の正確なタイミングがわかり、安心して分娩を迎えることができます。特に繋ぎ飼いのため、分娩直前には話し飼いのスペースに移動させる必要がありますが、牛温恵があることでそのタイミングも正確に把握できるようになりました。」

Reporter: "Mr. Ono, if you were to give your cow a score, how many points would you give it?"

Ono: "95 points. The amount of milk produced by each cow has increased significantly over the past year. This is the result of the efforts I mentioned as the farm's commitment, but the biggest factor is that we outsourced the feed design. We ask Ishiyama Production Veterinary Clinic Co., Ltd. to design the feed, and they design the optimal feed for our cows based on the results of our herd tests. By entrusting it to reliable experts, the cows' health has improved, leading to an increase in milk production."

Reporter: "I see. So specific improvements have led to results. So what do you think is lacking in the remaining 5 points?"

Ono: "Yes, we need to improve the cows. In particular, we need to improve their body shape, their productive lifespan, and their ability to withstand diseases. A few months ago, we started working on the Japanese Holstein breeding program. I took the body type assessment by the Association of Cow Breeders for the first time and learned how to evaluate the body type of cows by converting it into numbers. Since then, I have been able to specifically understand the good and bad points of cows and find a direction for improvement. Also, at the herd test exhibition, I get advice from friends who are skilled in improvement and continue to make improvements. 」


Reporter: "What item do you recommend?"

Ono: "The item I recommend is Gyuonkei. I use it during childbirth, and it has been 15 years since I started using it. Until then, I was worried about the timing of childbirth, and I couldn't go outside when the cow was there on the due date, but by using Gyuonkei, I can know the exact timing of childbirth and can approach the childbirth with peace of mind. Especially since we are tied up, we need to move the cow to a space where we can talk just before childbirth, but with Gyuonkei, I can accurately grasp the timing."

行動する勇気、挑戦と経験が生む成長

記者「師匠や目標にしている方はいますか？」

小野さん「畜産関係の方ではないのですが、神奈川で学習塾を経営し、作家でもある喜多川泰さんという方です。彼は多くの本を書いていて、私の心のよりどころとなっています。」

記者「その方の著名な著作物にはどのようなものがありますか？」

小野さん「一番好きなのは『スタートライン』という本です。これは、計画ではなく情熱を持って行動し続ける勇気を与えてくれる自己啓発小説です。この本を読むと、何か行動したくなる気持ちが湧いてきます。私もこの本を読んでから、新しいアイデアをすぐに実行に移す勇気を持てるようになりました。」


記者「具体的なエピソードを教えていただけますか？」

小野さん「はい。うちは繋ぎ飼いの牛舎ですが、牛を同じ場所に繋いでいるだけで、効率や健康状態の改善に気を配れていませんでした。しかし、本を読んで、変化を恐れずに挑戦することの大切さに気づいたんです。例えば、ある時、牛の席替えをしたことで、生産性が大きく向上した経験があります。新しい配置にしたことで、牛同士の相性が良くなり、ストレスが減って乳量が増加しました。また、牛舎内の作業効率も向上し、スタッフがスムーズに作業を進められるようになりました。さらに、席替えを定期的に行うことで、牛の健康状態も良好に保つことができています。しかし、この取り組みを始める際には、父から反対されました。父は昔から牛を同じ場所に繋ぎ続けることが最善だと信じており、席替えなどする必要はないと言っていました。でも、私は喜多川さんの本を読んで、新しい方法を試す価値があると確信し、行動を起こしたのです。結果として、牛の健康状態も改善され、乳量も増加しました。もちろん、挑戦にはリスクも伴います。席替えをした際に、ある牛が足を滑らせて怪我をしてしまったことがありました。その経験を通じて、どうやったら安全に移動できるかを学びました。滑り止めを敷くことや、移動時に複数のスタッフで慎重に対応するなどの対策を講じるようになり、事故を防ぐことができました。」


記者「最後に座右の銘を教えてください。」

小野さん「喜多川さんの言葉ですが、『挑戦の結果得られるものは、成功でもなく失敗でもなく、経験である』という言葉です。この言葉を心に留めている理由は、挑戦したことが成功であれ失敗であれ、それは全て経験として自分の糧になるからです。例えば、牛の席替えを始めたことで、生産性や作業効率が向上しましたが、一方でうまくいかないこともありました。しかし、その失敗からも学び、次に生かすことができました。こうした経験が積み重なってこそ、次の成功に繋がるのだと考えています。」

Reporter: "Do you have a mentor or someone you look up to?"

Ono: "He's not in the livestock industry, but there's Kitagawa Yasushi, who runs a cram school in Kanagawa and is also a writer. He's written many books and is a source of inspiration for me."

Reporter: "What are some of his more well-known works?"

Ono: "My favorite is a book called 'Start Line.' It's a self-help novel that gives you the courage to keep acting with passion, not with a plan. When I read this book, I feel like I want to do something. Since I read this book, I've been able to take on new challenges. I now have the courage to put ideas into practice right away."


Reporter: "Can you tell us a specific story?"

Ono: "Yes. We have a tethered cowshed, but we just tie the cows in the same place and don't pay attention to improving efficiency or health. But after reading the book, I realized the importance of not being afraid of change and taking on challenges. For example, one time we changed the cows' seats and productivity improved significantly. The new arrangement improved the compatibility between the cows, reduced stress, and increased milk production. Also, work efficiency in the cowshed improved, The staff can now work smoothly. In addition, by changing the seats regularly, the cows' health is also kept good. However, when I started this initiative, my father was against it. My father has always believed that it is best to keep the cows tied in the same place, and he said that there is no need to change the seats. But after reading Kitagawa's book, I was convinced that it was worth trying a new method, and I took action. As a result, the cows' health improved and milk production increased. Of course, challenges also involve risks. When changing the seats, one of the cows slipped and got injured. Through that experience, we learned how to move safely. We started taking measures such as laying anti-slip mats and having multiple staff members carefully handle the movement, and we were able to prevent accidents.


Reporter: "Finally, please tell us your motto."

Ono: "Kitagawa's words are, 'What you gain from a challenge is neither success nor failure, but experience.' The reason I keep this in mind is because whether the challenge is a success or failure, it is all an experience that I can use to nourish myself. For example, we started changing the seating arrangements for the cows, which improved productivity and work efficiency, but at the same time, there were also times when things did not go as planned. However, we were able to learn from those failures and make use of them next time. We believe that it is these experiences that we accumulate that will lead to our next success."
